theme making 101?

This has got to be my third post asking anyone to show me how to make a theme for either adw launcher or launcher pro. Jesus christ, everybody just shows me what they can do and then bail, seriously? I want to learn the basics and as simplistic as possible (if possible XD) anyways, I have been using photoshop to make custom icons but I have no idea how to do docks and the icons from PS get distorted when I put them on the dock.

Here's a link of some icons that get messes up when I load them onto my phone. I want something big and visible something as big as the market or sms stock icon but when I load these they are barely visible.
